    摘要:

    目的通过探讨新建医院护士长管理的体验,为医院培养一支高素质的护士长队伍提供理论依据。方法采用质性研究的方法,通过半结构访谈的方式,对新建医院14位护士长进行管理体验的访谈,对获得的研究资料进行整理分析、提炼主题。结果提炼的主题包括机遇、挑战、愿景。新医院给护士长们带来了晋升的机遇,但是医院的特殊环境也使得护士长面临着诸如做科研难、沟通协调难、带教难等挑战。护士长们希望在各方面获得医院足够的支持,来提升管理水平和管理绩效。结论新建医院护士长承担管理工作时间短,管理经验相对不足,但是她们有饱满的工作热情,医院应该采用各种方式,满足护士长们自我完善的需求。

    Abstract:

    This study aims to provide theoretical basis for training a high-quality team of nurses by discussing the management experience of head nurses in newly built hospitals. Methods:Qualitative research and semi-structured interview were used to interview14 head nurses on their management experience in new hospitals. Research data was collected and analyzed, and theme was concise. Results: The resulting themes included opportunity, challenge, and vision. New hospitals offered head nurses promotion opportunities and improved their abilities in allSaspects. However, special environment of new hospitals also made it difficult for head nurses to face such challenges as scientific research, communication, coordination, and teaching. Head nurses hoped to get enough support from hospitals to improve management level and performance. Conclusion: Though head nurses in newly built hospitals had short working time and relatively insufficient management experience, they were full of enthusiasm for work and had a strong desire to improve themselves. Hospitals should adopt various ways to meet their needs for self-improvement.
