    摘 要:目的:了解安徽省县级公立医院医生薪酬满意度现状,探索影响医生薪酬满意度的主要因素,从而为公立医院制定科学合理的薪酬分配制度提供依据。方法:采用问卷调查法对安徽省11家县级公立医院的1605名临床医生进行问卷调查,并通过SPSS软件对调查数据进行因子分析和影响因素分析。结果:医生总体薪酬满意度得分为(1.94±0.49)分,呈现较低水平;薪酬满意度可归纳为3个因子,按照其影响大小排序依次为薪酬水平、福利、薪酬结构与管理,按照得分高低排序依次为薪酬结构与管理(2.76±0.83)分、福利(1.59±0.88)分、薪酬水平(1.48±0.83)分;性别、年龄、学历、工作年限、聘用类型对薪酬水平、福利、薪酬结构与管理以及总体薪酬满意度有不同影响。结论:县级公立医院应注重提高医生薪酬水平,丰富福利补贴项目,调整完善薪酬结构,建立合理的绩效考核体系,并重视学历、工作年限、聘用类型对薪酬满意度的影响。

    Abstract:

    Abstract: Objective: To understand the status of doctors’ salary satisfaction in county level public hospitals of Anhui province and explore the major influencing actors, so as to provide the basis for public hospitals to develop scientific and reasonable salary distribution system. Methods: A total of 1605 clinicians from 11 county level public hospitals in Anhui province were investigated by questionnaire survey and the survey data were analyzed by factor analysis and influence factor analysis using SPSS software. Results: The results showed that the overall salary satisfaction of doctors was (1.94±0.49), which was at a low level. Doctors’ salary satisfaction was summed up in three factors. The influence of all dimensions in turn was salary level, welfare, salary structure and management and the score of all dimensions in turn was salary structure and management(2.76±0.83), welfare(1.59±0.88), salary level(1.48±0.83). The influences of gender, age, education attainment, working years, and employment type on salary satisfaction and overall salary satisfaction were different. Conclusion: County level public hospitals should pay more attention to improve the doctors’ salary level, enrich the welfare subsidies, adjust and improve the salary structure, establish a reasonable performance appraisal system and attach importance to the influence of education attainment, working years and employment type on salary satisfaction.
